工作满意度与职业倦怠对基层公务员创新行为的影响路径研究——基于福建省数据

研究采用问卷调查法,以福建省391名基层公务员为研究对象,探讨工作满意度是否以及如何影响基层公务员创新行为,同时考察职业倦怠是否在工作满意度对创新行为的影响中发挥中介作用。结果发现,基层公务员创新行为的两个子维度(即创新动机和创新程度)存在显著性差异;工作满意度的两个子维度(即外在满意度和内在满意度)对基层公务员创新行为及其子维度均产生显著的正向影响;而职业倦怠在工作满意度与创新行为、外在满意度与创新行为及其两个维度、内在满意度与创新行为及其两个维度之间均发挥中介作用。基于此,本文从加强对工作满意度的关注、将创新能力纳入考核标准等方面提出了对策建议。

Abstract:

Using a questionnaire-based survey, the present study investigated whether and how job satisfaction affected street-level public employees' innovative behaviors with a sample of 391 respondents from Fujian Province and also explored whether job burnout mediated the influence of job satisfaction on innovative behaviors. Results showed significant differences between innovation motivation and innovation degree, i.e., the two dimensions of innovative behaviors. In addition, external satisfaction and internal satisfaction, i.e., the two dimensions of job satisfaction were found to have significant and positive impact on innovative behavior and both of its two dimensions, and job burnout partially mediated the relationship between job satisfaction and innovative behavior, external satisfaction and innovative behavior and its two dimensions, and internal satisfaction and innovative behavior and its two dimensions. In light of the current findings, this study proposed countermeasures and suggestions from the aspects of highlighting the importance of job satisfaction and incorporating innovation capacity into the performance appraisal of street-level public employees.
